| 中文摘要:高精尖技能人才作为国家战略性新兴产业与先进制造业的核心力量, 其成长过程受个体、环境与制度等多维因素动态交互的影响。本研究基于对18 位省部级劳模工匠的深度访谈, 融合生命历程理论、社会角色理论以及关键能力“冰川模型”, 构建出“动态成长生态系统” 理论框架。研究结果表明, 高精尖技能人才的成长呈现阶段性跃迁特征, 其关键能力的形成与角色演化受到个人特质、学习能力、制度支持、社会网络和文化认同的协同驱动。因此, 应增强个体内在动力与外部生态系统的协同作用, 通过制度优化、社会认同以及工作场所学习, 促进高精尖技能人才的培养。 |

| Exploration of the Growth of Highly-Skilled Elite Technical Talents: Process Stages, Ability and Literacy, and Influencing Factors |

| Abstract:As core forces in national strategic emerging industries and advanced manufacturing sectors, the developmental trajectory of highly-skilled elite technical talents is dynamically shaped by the interactive effects of individual, environmental, and institutional factors. This study constructs a “dynamic growth ecosystem” theoretical framework through in-depth interviews with 18 provincial/ministerial-level model workers and master craftsmen, integrating life course theory, social role theory, and the competency “iceberg model”. Findings reveal that the cultivation of these talents demonstrates phased transitional characteristics, with their key competency development and role evolution being synergistically driven by Personal traits, learning ability, institutional support, social network and cultural identity .Therefore, it is necessary to leverage the synergistic effect of individual intrinsic motivation and external ecosystem, promote the cultivation of high-precision and cutting-edge skilled talents through institutional optimization, social recognition, and workplace learning. |
